Abstract
management (HRM) by arguing that AI should be evaluated not only for efficiency gains but
also for its long-term effects on fairness, transparency, accountability, employee dignity,
privacy, trust, and human oversight. Grounded in sustainable HRM, the discussion shows
that AI can support workforce planning, learning and development, employee access to HR
services, and the reduction of routine administrative work. At the same time, the chapter
highlights major sustainability risks, including algorithmic bias, opacity, surveillance, and
organizational dehumanization. It therefore advances a human-centered and ethics-based
approach to AI adoption in HRM, supported by governance structures, employee voice, risk
assessment, and lifecycle monitoring. The chapter concludes that AI adoption in HRM is
sustainable only when it improves organizational capability without undermining justice,
well-being, legitimacy, and the quality of the employment relationship over time (Lopez-
Cabrales and Valle-Cabrera, 2020; OECD, 2024; UNESCO, 2022; NIST, 2023; Prikshat, Malik and
Budhwar, 2023).
